She delivered. Her team delivered. She still felt like she was failing.
A senior manager came to me after weeks of pressure from above around KPI performance. Her team's results were good. But she felt constantly behind: exhausted, tense, making decisions from fear rather than clarity. When we mapped what was actually happening, one loop kept appearing: Pressure → fear of underperforming → overworking → exhaustion → reduced confidence → avoiding bigger decisions And underneath all of it, one blind spot: She was carrying responsibility for outcomes that weren't fully in her control. The KPIs she was being measured on depended on the wider system, not just her. Once she saw that clearly, something shifted. She stopped internalising pressure that wasn't hers to carry. Her thinking steadied. Her decisions came back. This is one of the most common patterns I see in senior managers. It's not a performance problem.
